The influence of transformational leadership on change management: the moderating role of knowledge leadership and the mediating effects of organizational culture and entrepreneurial self-efficacy

Aim: The objective of this research was to determine the mediating effect of organizational culture and entrepreneurial self-efficacy on the relationship between transformational leadership and change management, as well as to analyze the moderating role of knowledge leadership. Methodology: A quantitative, cross-sectional, and explanatory study was conducted with a sample of 553 operational employees, specifically drivers and fare collectors, from a public transportation company operating through several consortia in Lima and Callao, Peru. Data were collected through validated questionnaires and analyzed using PLS-SEM and Necessary Condition Analysis (NCA) through SmartPLS. Results: Transformational leadership positively influences change management, organizational culture, and entrepreneurial self-efficacy. Entrepreneurial self-efficacy showed a significant positive mediating effect, whereas organizational culture presented a negative mediating effect. Likewise, knowledge leadership strengthened the relationship between transformational leadership and change management. NCA revealed that entrepreneurial self-efficacy constitutes a necessary condition for achieving high levels of change management. Originality/value: The study integrates PLS-SEM and NCA to simultaneously examine direct, mediating, moderating, and necessary-condition effects in change management, providing empirical evidence from the Peruvian public transportation context. Practical implications: The findings suggest that organizations should strengthen transformational leadership and foster entrepreneurial self-efficacy to improve adaptation and organizational change processes. Social implications: This research contributes to understanding how effective leadership practices can promote more adaptive, resilient, and employee-oriented organizations in contexts of transformation.
